Dampak Kebijakan Work From Home Terhadap Work-Life Balance, Produktivitas, dan Kepuasan Kerja Karyawan Era Digital

Pandemi COVID-19 telah mengakselerasi transformasi cara kerja dengan penerapan kebijakan work from home (WFH) secara masif di berbagai sektor industri. Penelitian ini bertujuan untuk menganalisis dampak kebijakan work from home terhadap work-life balance, produktivitas, dan kepuasan kerja karyawan di era digital. Metode penelitian menggunakan pendekatan kuantitatif dengan teknik survei terhadap 412 responden karyawan yang menjalankan work from home minimal 6 bulan di berbagai perusahaan di Indonesia. Analisis data dilakukan menggunakan Structural Equation Modeling (SEM) dengan bantuan software AMOS versi 26. Hasil penelitian menunjukkan bahwa kebijakan work from home berpengaruh positif dan signifikan terhadap work-life balance dengan koefisien jalur 0,456 (t=8,234, p<0,001). Work-life balance berpengaruh positif terhadap produktivitas kerja dengan koefisien 0,387 (t=7,126, p<0,001) dan kepuasan kerja dengan koefisien 0,512 (t=9,458, p<0,001). Produktivitas kerja juga berpengaruh positif terhadap kepuasan kerja dengan koefisien 0,324 (t=6,089, p<0,001). Analisis mediasi menunjukkan bahwa work-life balance memediasi hubungan antara kebijakan work from home dengan produktivitas dan kepuasan kerja secara signifikan. Model penelitian mampu menjelaskan 72,3% variasi kepuasan kerja karyawan. Temuan ini mengimplikasikan bahwa kebijakan work from home yang dikelola dengan baik dapat meningkatkan keseimbangan kehidupan kerja, yang pada gilirannya berdampak pada peningkatan produktivitas dan kepuasan kerja. Penelitian ini merekomendasikan pengembangan kebijakan hybrid working yang fleksibel, penguatan infrastruktur teknologi, dan pembangunan budaya kerja digital yang mendukung kesejahteraan karyawan.
