Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh sistem remunerasi dan penghargaan non-finansial terhadap employee engagement serta dampaknya terhadap employee retention pada Generasi Z di sektor pariwisata Bali, dengan mempertimbangkan lingkungan organisasi sebagai variabel moderasi. Studi ini menggunakan pendekatan kuantitatif melalui metode survei dengan instrumen kuesioner yang disebarkan kepada responden Generasi Z yang bekerja di sektor pariwisata di Bali. Teknik pengambilan sampel yang digunakan adalah purposive sampling, sementara analisis data dilakukan dengan metode Structural Equation Modeling (SEM) berbasis Partial Least Square (PLS). Hasil penelitian menunjukkan bahwa sistem remunerasi dan penghargaan non-finansial memiliki pengaruh positif dan signifikan terhadap employee engagement. Di antara keduanya, penghargaan non-finansial terbukti memiliki pengaruh yang lebih dominan dalam meningkatkan keterikatan karyawan. Selanjutnya, employee engagement juga terbukti berpengaruh positif dan signifikan terhadap employee retention, yang menunjukkan bahwa semakin tinggi tingkat keterikatan karyawan, semakin besar kemungkinan mereka untuk bertahan dalam organisasi. Namun demikian, lingkungan organisasi tidak terbukti berperan signifikan sebagai variabel moderasi dalam hubungan antara employee engagement dan employee retention. Meskipun demikian, lingkungan organisasi tetap memiliki pengaruh langsung terhadap employee retention. Temuan ini mengindikasikan bahwa strategi retensi karyawan Generasi Z di sektor pariwisata akan lebih efektif jika difokuskan pada peningkatan employee engagement melalui kombinasi kompensasi yang kompetitif serta penghargaan non-finansial yang kuat. Penelitian ini memberikan kontribusi teoritis dan praktis dalam pengelolaan sumber daya manusia.
