Pengaruh Work Life Balance dan Pengembangan Karir terhadap Loyalitas Pegawai dengan Employee Engagement sebagai Pemediasi (Studi pada Bank BTN KC Semarang)

Penelitian ini bertujuan menganalisis pengaruh work life balance dan pengembangan karir terhadap loyalitas pegawai serta menguji peran employee engagement sebagai variabel mediasi pada Bank BTN KC Semarang. Penelitian menggunakan pendekatan kuantitatif eksplanatori dengan data primer yang diperoleh melalui kuesioner skala Likert lima poin. Populasi sekaligus sampel terdiri atas 105 pegawai tetap yang dipilih menggunakan teknik total sampling. Analisis data dilakukan dengan Structural Equation Modeling berbasis Partial Least Squares (PLS-SEM) menggunakan SmartPLS 4. Hasil penelitian menunjukkan bahwa work life balance tidak berpengaruh signifikan secara langsung terhadap loyalitas pegawai dengan koefisien 0,027. Pengembangan karir berpengaruh positif dan signifikan terhadap loyalitas sebesar 0,452. Work life balance dan pengembangan karir masing-masing berpengaruh positif terhadap employee engagement dengan koefisien 0,228 dan 0,583, sedangkan employee engagement berpengaruh positif terhadap loyalitas sebesar 0,359. Analisis efek tidak langsung menunjukkan bahwa employee engagement memediasi pengaruh work life balance terhadap loyalitas sebesar 0,082 dan pengaruh pengembangan karir terhadap loyalitas sebesar 0,209. Temuan tersebut menegaskan bahwa loyalitas pegawai tidak hanya dibentuk oleh keseimbangan kehidupan kerja, tetapi juga oleh persepsi terhadap peluang pertumbuhan karir dan keterikatan psikologis pada pekerjaan. Implikasi praktis penelitian menekankan pentingnya transparansi jalur karir, penguatan pengalaman kerja yang bermakna, pengelolaan beban kerja, dan praktik keterlibatan pegawai yang konsisten untuk menekan kecenderungan keluar serta memperkuat keberlanjutan sumber daya manusia pada sektor perbankan.
